Organizational Citizenship Behavior (OCB) and employee participation denote forms of voluntary work behavior. Through them, employees demonstrate commitment for the benefit of the company that goes beyond normal job performance. Employers want committed employees rather than staff who merely work to rule. This raises the question: how can employers promote this behavior? In order to provide practically applicable guidance, two complementary empirical methods are employed.
First, a theory-based conceptual model was tested by means of a survey with a sample of 648 employees concerning their perceptions and intentions, in order to examine the influence of personality and job characteristics on employees’ voluntary work behavior and job performance. In parallel, laboratory experiments were designed in order to derive causal relationships with actual decision-making behavior. The effects of individual incentives (bonus payment, award, and intrinsic motivation) on employees’ decision to make their information available were tested. At the same time, it was considered what signals these types of incentives send regarding the manager’s information search.
Conclusion: Employers can influence their employees’ commitment.
